Abstract

Di tengah transformasi digital dan tuntutan kerja yang semakin kompleks, berbagi pengetahuan (knowledge sharing) telah menjadi salah satu strategi krusial dalam membangun organisasi yang adaptif dan kolaboratif. Penelitian ini bertujuan untuk menganalisis pelaksanaan program Knowledge Sharing LIGHT pada Workstream Human Capital, Governance, dan Sustainability (HCGS) di bawah Divisi Differentiation & Digitalization (DAD) PT United Tractors. Program ini dirancang untuk memperkuat budaya berbagi pengetahuan melalui lima nilai utama: Learning, Inspiring, Growing, Helping, dan Together. Dengan menggunakan pendekatan kualitatif studi kasus, data dikumpulkan melalui wawancara mendalam terhadap empat informan yang terlibat aktif dalam program, observasi langsung selama masa magang, serta dokumentasi sesi sharing. Hasil penelitian menunjukkan bahwa implementasi Knowledge Sharing LIGHT memberikan manfaat nyata bagi pengembangan kapasitas individu dan tim. Nilai Learning dan Together muncul sebagai aspek paling dominan, mendorong proses pembelajaran kolektif dan mempererat kolaborasi antar anggota tim. Program ini terbukti mampu meningkatkan wawasan kerja lintas fungsi, memperkuat rasa kepemilikan terhadap tim, serta menciptakan ruang dialog yang inklusif dan suportif. Namun, beberapa tantangan turut ditemukan dalam pelaksanaannya. Tingkat partisipasi karyawan cenderung fluktuatif akibat beban kerja utama yang tinggi, sementara kesiapan materi dari pemateri masih bergantung pada bantuan pihak lain. Meskipun demikian, antusiasme peserta dan fleksibilitas metode pelaksanaan seperti format diskusi informal dan sesi daring menjadi kekuatan utama dalam menjaga keberlanjutan program. Penelitian ini merekomendasikan pentingnya integrasi Knowledge Sharing LIGHT ke dalam kebijakan pengembangan SDM yang lebih strategis, penyusunan indikator keberhasilan yang spesifik, serta penyediaan ruang reflektif bagi peserta pasca sesi. Dengan langkah-langkah tersebut, LIGHT tidak hanya akan menjadi aktivitas pelengkap, tetapi dapat berkembang menjadi instrumen penggerak budaya kerja yang partisipatif dan berorientasi pada pembelajaran berkelanjutan. Temuan dari penelitian ini diharapkan dapat menjadi acuan praktis bagi unit kerja lain maupun organisasi serupa dalam mengembangkan praktik berbagi pengetahuan yang kontekstual, sistematis, dan berdampak.


Amidst digital transformation and increasingly complex work demands, knowledge sharing has emerged as a crucial strategy in building adaptive and collaborative organizations. This study aims to analyze the implementation of the Knowledge Sharing LIGHT program within the Human Capital, Governance, and Sustainability (HCGS) Workstream under the Differentiation & Digitalization (DAD) Division at PT United Tractors. The program is designed to strengthen the culture of knowledge sharing by promoting five core values: Learning, Inspiring, Growing, Helping, and Together. Using a qualitative case study approach, data were collected through in-depth interviews with four informants actively involved in the program, direct observation during an internship period, and documentation of sharing sessions. The findings reveal that the implementation of Knowledge Sharing LIGHT has provided tangible benefits for both individual and team capacity development. The values of Learning and Together emerged as the most dominant, encouraging collective learning processes and reinforcing collaboration among team members. The program has been proven to enhance cross functional insights, strengthen team ownership, and create inclusive and supportive dialogue spaces. However, several challenges were identified during its implementation. Employee participation rates tend to fluctuate due to demanding workloads, while the preparation of materials by presenters still relies heavily on external support. Moreover, the absence of measurable success indicators complicates the systematic evaluation of the program's impact. Nevertheless, participant enthusiasm and the flexible delivery methods such as informal discussions and online sessions serve as key strengths in sustaining the program's continuity. This study recommends the integration of Knowledge Sharing LIGHT into more strategic human capital development policies, the formulation of specific success indicators, and the provision of reflective spaces for participants after each session. With these measures, LIGHT can evolve from a supplementary activity into a driver of a participative work culture that fosters continuous learning. The findings are expected to serve as a practical reference for other work units or organizations seeking to develop contextual, systematic, and impactful knowledge sharing practices.
